رابطه جو اخلاقی و رفتار شهروندی سازمانی با نقش میانجی‌ عدالت سازمانی (مورد مطالعه: مدارس متوسطه شهر تهران)

چکیده
هدف پژوهش حاضر بررسی رابطه جو اخلاقی و رفتار شهروندی سازمانی با نقش میانجی عدالت سازمانی در بین معلمان مرد مقطع متوسطه شهر تهران بود. روش پژوهش حاضر از حیث هدف کاربردی و به لحاظ روش، توصیفی از نوع هبستگی بود. جامعه آماری پژوهش شامل کلیه دبیران مدارس پسرانه شهر تهران (6435 نفر) بود که با استفاده از روش نمونه­گیری خوشه­ای چندمرحله­ای تعداد 382 نفر به­‌عنوان نمونه انتخاب شدند. برای گردآوری داده­های پژوهش از سه ابزار پرسشنامه جو اخلاقی ویکتور و کولن(1987) رفتار شهروندی سازمانی لی و آلن(2002) و عدالت سازمانی(مورمن و نیهوف، 2001) استفاده شد. به­منظور تحلیل داده­های پژوهش از روش آمار توصیفی و استنباطی(مدل یابی معادلات ساختاری و رگرسیون) استفاده شد. نتایج پژوهش نشان داد بین جو اخلاقی حاکم بر سازمان و رفتار شهروندی معلمان همبستگی مثبت و معناداری(56/0)وجود دارد. همچنین عدالت سازمانی نقش تأثیرگذاری(25/0) در رابطه با جو اخلاقی و رفتار شهروندی سازمانی معلمان دارد. به هر میزان جو اخلاقی حاکم بر مدارس مثبت­ و معنادار باشد، عدالت سازمانی نیز به­شکل بهتری انجام می­گیرد و معلمان رفتار شهروندی بهتر و موثرتری خواهند داشت. در مجموع می­توان نتیجه گرفت با توجه به تأثیر مستقیم و مثبت جو اخلاقی بر رفتار شهروندی سازمانی، ضروری است مدیران مدارس اقدامات موثری را برای ایجاد جو مطلوب اخلاقی در مدارس برای بهبود و ارتقاء رفتار شهروندی معلمان انجام دهند.

The Relationship between Ethical Climate and Organizational Citizenship Behavior with the Mediating Role of Organizational Justice (Case Study: Tehran High Schools)

چکیده English

The aim of the present study was to investigate the relationship between ethical climate and organizational citizenship behavior with the mediating role of organizational justice among high school teachers in Tehran. included all teachers (382 people) of high school teachers in Tehran were selected by Multi-stage cluster sampling method. For data collection were used the three Questionnaire of Ethical Climate (Victor& Collen, 2006), Lee & Allen (2004 Organizational citizenship behavior, and organizational justice (Moorman and Niehoff, 2001). Data analysis was done by using structural equation modeling in AMOS And Spss-22 software. The results showed that there is a positive and significant correlation (0.56) between the ethical atmosphere of the organization and the citizenship behavior of teachers. Organizational justice also has an influential role (0.25) in relation to the moral climate and organizational citizenship behavior of teachers. The more positive and meaningful the ethical climate in schools, the better organizational justice will be and the better and more effective citizenship behavior teachers will have. In general, it can be concluded that considering the direct and positive effect of ethical atmosphere on organizational citizenship behavior, it is necessary for school principals to take effective measures to create a favorable ethical atmosphere in schools to improve and enhance teachers' citizenship behavior.
